Abstract Organizational ecosystems face individual, organizational, and contextual challenges, which have a major impact on talent management (TM). This scenario poses a hurdle in the achievement of innovative and sustainable business models, especially in an increasingly digital environment. For the present study, data were collected from 87 CEOs and human resources managers of small and medium-sized enterprises (SMEs) from Valencia (Spain). Fuzzy-set qualitative comparative analysis (fsQCA) was used to analyze causal patterns of necessary and sufficient conditions that lead to high TM performance in SMEs. The results suggest that high TM performance is not determined by a single condition. Instead, it results from the combination of several factors. The implications of this study can help entrepreneurial organizations design management policies. The implications can also help policymakers address the complexities of TM in today's global labor market.
